Abstract:

基于资源保存理论,本研究深入剖析了在当前工作压力日益加剧的背景下,员工自行采取的短暂且适时的工间微休息如何影响并潜在激发员工的创新行为。研究结果显著揭示:1) 工间微休息活动的实施显现出对提升员工创新行为的积极效应;2) 工间微休息有助于员工在繁重的工作任务中实现心理或物理层面的暂时抽离,从而在重新投入工作后展现出更为卓越的创新表现。尤其值得注意的是,当工作任务的复杂度增加时,工间微休息对于心理脱离效果的强化作用更为明显,间接地也更加显著地推动了创新行为的发展;3) 特质正念在工间微休息与员工创新行为的直接效应中具有显著的调节作用。总的来说,这些发现为理解和优化现代工作环境中员工的创新潜力提供了新的理论视角与实践策略。
Based on the theory of resource conservation, this paper analyzes how short and timely breaks spontaneously implemented by employees can influence and potentially stimulate employees’ innovative behavior in the context of increasing work pressure. The results of the study reveal that: 1) the implementation of micro-breaks has a positive effect on enhancing employees’ innovative behaviors; and 2) micro-breaks can help employees to achieve a temporary psychological or physical detachment from their heavy workloads, and thus show better innovative performances when they return to work. Particularly noteworthy is the fact that when the complexity of the work task increases, the psychological detachment effect of micro-breaks is more pronounced, which indirectly and significantly contributes to the development of innovative behaviors; 3) mindfulness has a significant moderating role in the direct effect of micro-breaks and employees’ innovative behavior. Overall, these findings provide new theoretical perspectives and practical strategies for understanding and optimizing the innovative potential of employees in modern work environments.
