建筑企业基层员工满意度影响因素分析与对策研究——以广州为例

Abstract:
本研究以广州市建筑企业基层员工为研究对象,运用文献分析法、问卷调查法和实地访谈法,系统分析了影响建筑企业基层员工满意度的五个主要因素:工作环境、薪酬福利、企业文化、培训与发展、组织管理。研究发现,工作环境的安全性、舒适度和设施完善程度,薪酬福利的公平性、福利制度完善程度和晋升空间,企业文化的价值观、员工关怀、团队氛围和沟通机制,培训与发展的机会、效果、职业发展规划和晋升通道,以及组织管理的领导力风格和决策参与度,均对员工满意度产生显著影响。基于此研究提出了优化工作环境、完善薪酬福利体系、培育企业文化、加强员工培训与发展、改进组织管理等方面的对策建议,旨在提高建筑企业基层员工的满意度,促进企业稳定与发展。本研究为建筑企业人力资源管理提供了理论依据和实践指导。
This study takes the grass-roots employees of construction enterprises in Guangzhou as the research object, and systematically analyzes five main factors affecting the satisfaction of grass-roots employees in construction enterprises by using literature analysis, questionnaire survey and field interview methods: working environment, salary and welfare, corporate culture, training and development, and organization and management. The research found that the safety, comfort and facilities of the working environment, the fairness of salary and welfare, the perfection of the welfare system and the promotion space, the values of corporate culture, employee care, team atmosphere and communication mechanism, the opportunities and effects of training and development, career development planning and promotion channels, as well as the leadership style and decision-making participation of the organization and management. Both have significant impact on employee satisfaction. Based on this research, countermeasures and suggestions are put forward to optimize the working environment, improve the salary and welfare system, cultivate corporate culture, strengthen staff training and development, and improve organization and management, so as to improve the satisfaction of grassroots employees in construction enterprises and promote the stability and development of enterprises. This study provides theoretical basis and practical guidance for human resource management in construction enterprises.
