民办高校青年教师职业倦怠问题及对策研究——基于云南省8所高校的调查

Abstract:
本研究旨在探讨云南省民办高校青年教师的职业倦怠问题,分析其成因,并提出相应的干预措施,以促进青年教师的健康成长和民办高校的可持续发展。采用文献研究、问卷调查和深度访谈等方法,使用SPSS 27.0软件对云南省8所民办高校的594名青年教师样本数据进行统计分析。研究发现,云南省民办高校青年教师职业倦怠整体水平不高,但情绪衰竭维度较为显著。职业倦怠的检出率较高,超过九成的教师存在不同程度的倦怠。性别、年龄、教龄、薪酬水平、婚姻等因素对职业倦怠有显著影响。提出从青年教师个人、学校管理和社会支持三个层面的干预措施,包括加强职业生涯规划、完善薪酬绩效体系、建立人性化管理制度、加强学生价值观引导等,以缓解职业倦怠,促进青年教师的全面发展。
The purpose of this research is to explore the occupational burnout among young teachers in private universities in Yunnan Province, analyze its causes, and propose corresponding intervention measures to promote their healthy growth and the sustainable development of these institutions. Employing literature research, questionnaire surveys, and in-depth interviews, we used SPSS 27.0 software to statistically analyze data from 594 young teachers sampled from 8 private universities in Yunnan Province. The findings indicate that while the overall level of occupational burnout is not high, the dimension of emotional exhaustion is notably pronounced. A high detection rate of occupational burnout was observed, with over 90% of teachers experiencing varying degrees of burnout. Factors such as gender, age, teaching experience, salary levels, and marital status were found to have a significant impact on occupational burnout. Intervention measures are proposed from three perspectives: individual young teachers, school management, and social support. These include strengthening career planning and development programs, improving the compensation and performance evaluation systems, establishing a more humane management system, and reinforcing student value education, all aimed at alleviating occupational burnout and fostering the comprehensive development of young teachers.
