Abstract:

随着全球化竞争的不断扩展,我国大学生团队协作能力较低等问题越发显著,成为影响我国大学生全面发展和社会进步的重要挑战之一。本文以223名在校大学生为实验研究被试,探索了共享型领导对大学生团队协作绩效的作用机制,验证了团队氛围和集体主义程度在影响机制中的中介调节效应。研究发现:共享型领导对大学生团队协作绩效有显著正向影响,团队氛围在共享型领导和大学生团队协作绩效之间发挥了完全中介作用,其中共享型领导子维度团队学习和相互协作中介团队氛围子维度友好关系作用于团队协作绩效,而集体主义程度负向调节了共享型领导的子维度相互协作中介团队氛围的子维度友好关系对团队协作绩效的影响。基于此,本文结合共享型领导提出了培养大学生团队协作能力提高大学生团队协作绩效促进大学生全面发展的相关建议。
The teamwork ability of college students is related to personal growth and social progress and development. With 223 college students as the subjects, this paper explored the mechanism of shared leadership on the teamwork performance of college students, and verified the relationship between the team climate and the degree of collectivism in the influence mechanism. The research results show that: shared leadership has a significant positive impact on the teamwork performance of college students; team climate plays a complete mediating role between shared leadership and college students’ teamwork performance, and further explores the specific path of shared leadership on college students’ team teamwork performance, that is, shared leadership’s sub-dimension team-based learning and mutual cooperation mediate team climate, the sub-dimension friendly relationship affects teamwork performance, and the degree of collectivism negatively moderates the mutual cooperation of the sub-dimensions of shared leadership mediating the influence of the friendly relationship of the sub-dimensions of team climate on the teamwork performance. This research provides effective evidence for shared leadership to improve college students’ teamwork ability and teamwork performance, and provides suggestions and countermeasures for college student teams to improve management effectiveness. It has important implications for college students to achieve all-round development.
