Abstract:

员工沉默行为普遍存在于组织当中,并对组织和个人都带来非常深远的影响。从组织层面来说,沉默会使得组织缺乏负面反馈;从员工层面来说,沉默会使得员工缺乏受重视感和控制感,进而导致低工作满意度等负面影响,且已有研究表明工作满意度是离职倾向的重要影响因素。基于此背景,本文以探究员工沉默行为与离职倾向之间的关系为目的,使用问卷调查法测量员工沉默行为、工作满意度与离职倾向,并采用SPSS进行数据分析。研究结果表明,员工沉默行为及其三个维度——默许性沉默、漠视性沉默和防御性沉默对离职倾向均有正向的影响,且员工沉默行为可通过工作满意度的中介效果对离职倾向产生影响。
Employee silence is prevalent in the organization and has a profound impact on both organiza-tions and individuals. From the organizational level, employee silence will make the organization lack of negative feedback. From the employee level, employee silence will make employees lack the sense of attention and control, which will lead to negative effects such as the reduction of job satisfaction. Previous studies have shown that job satisfaction is an important factor affecting turnover intention. Based on this background, this paper aims to explore the relationship between employees’ Silence Behavior and turnover intention, uses the questionnaire method to measure employees’ silence behavior, job satisfaction and turnover intention, and uses SPSS for data analysis. The results show that employee silence behavior and its three dimensions—tacit silence, indifferent silence and defensive silence have a positive impact on turnover intention, and employee silence behavior can affect turnover intention through the intermediary effect of job satisfaction.
