领导心理资本对员工绩效的影响机制——变革型领导行为与组织承诺的作用研究

Abstract:
本研究从心理资本理论和社会学习理论相结合的视角,在开发和系统检验领导心理资本量表的基础上,探讨了领导心理资本对员工绩效的影响机制以及变革型领导行为和组织承诺在其中的中介作用。通过来自华南地区232名企业员工样本数据的多元回归分析发现,领导心理资本不仅会直接影响员工绩效,还会通过变革型领导行为和组织承诺间接影响员工绩效,后续的结构方程模型分析进一步证明以上结论。研究结果有助于打开领导心理资本影响员工绩效的“黑箱”并能够有效指导企业人力资源管理实践。
