%0 Journal Article %T 组织社会化策略与新员工工作适应研究<br>How Organizational Socialization Tactics Affects Millennial Newcomer Adjustment:A Moderating Effect of Proactive Behavior and Newcomer Identity %A 何辉 %A 黄月< %A br> %A HE Hui %A HUANG Yue %J 管理学报 %D 2015 %X 摘要 通过对300余名新员工的调查,检验了组织社会化策略对新员工工作适应的影响,以及主动社会化行为和新员工类别对组织社会化策略与新员工工作适应之间关系的调节效应。研究结果表明,制度化社会化策略对毕业生工作适应的影响大于工作转换者;新员工的主动社会化行为在组织社会化策略和工作适应的关系之间起正向调节作用;新员工的主动社会化行为和新员工类别在组织社会化策略与工作适应之间会产生协同调节效应。<br>Based on samples from more than 300 new employees, an empirical research is conducted to test the impact of organizational socialization tactics on newcomer adjustment, and examine how proactive behavior and newcomer type moderate the relationship between socialization tactics and newcomer adjustment. The empirical results show that institutionalized socialization tactics are more positively related to newcomer adjustment on the graduates than on the experienced job transferers, the proactive behavior of newcomer moderates the relationship positively between socialization tactics and their adjustment.
