团队心理安全感对成员创新行为影响的跨层次研究:知识分享的中介作用

Abstract: 摘要: 采用问卷调查法,以珠三角地区高科技企业61个工作团队的387名员工为调查对象,在控制被试的教育水平、工作年限及人口统计学变量后,运用多层线性模型技术考察团队心理安全感、知识分享及成员创新行为之间的关系。结果表明:(1)团队心理安全感对知识分享和成员创新行为具有显著的正向促进作用;(2)知识分享是团队心理安全感与成员创新行为之间的跨层次中介变量。
Abstract: In today’s dynamic and hypercompetitive business environment, individual innovation behavior has become the foundation and source of organizational innovation, and it has an important influence on organizational performance and core competency of enterprises. So “how to stimulate employees’ innovative behavior” has become one of the hottest topics of organizational behavior and innovation management at present. Research shows that team psychological safety plays a significant role in members’ innovative behavior. However, past studies in this domain primarily focused on the positive aspects of leaders’ characteristics and behaviors. Past researches on the mechanism of the team psychological safety to members’ innovative behavior have been carried out, and they were explored mainly from a single horizontal level (individual level), rarely using cross-level research design and hierarchical linear model statistical methods to investigate the impact of team characteristics and individual-level factors on members’ innovative behavior. Also the mechanism and process by which team psychological safety exert its impact have not been adequately explored in the existing literature. In this study, we try to examine the influence of team psychological safety on members’ innovative behavior, and investigate the mediating role of knowledge sharing in the context of Chinese organizations. A structured questionnaire was employed as the research instrument for this study. It consists of three scales designed to measure the variables of interest, namely team psychological safety, knowledge sharing and members’ innovative behavior. Data were collected from 65 work teams comprising 387 members who came from high-tech enterprises located in the Pearl River Delta area. Cronbach’s alpha coefficients for the above measures are from 0.803 to 0.874, showing good measurement reliability. Data aggregation test shows that the organizational level data collected from the individual data aggregation is appropriate. Hierarchical linear model (HLM) was applied to analyze the survey data for testing the hypotheses proposed. With the demographic variables controlled, such as, gender, educational level, work experience and tenure, empirical results reveal that team psychological safety is positively related to knowledge sharing and members’ innovative behavior, knowledge sharing is positively

Abstract: 文章采用自编教师组织公民行为问卷对796名中小学教师进行了测查。研究结果表明:教师组织公民行为由学校认同、利他行为、责任意识、人际和谐和资源保护等五个因素构成;职称和学校等级对教师的组织公民行为有显著影响;高级职称教师的组织公民行为高于低级职称教师;省一级学校教师的组织公民行为高于市一级学校教师,而市一级学校教师的组织公民行为高于区一级学校教师。
心理契约破坏与员工建言行为的关系:领导成员交换的调节效应

Abstract: 摘要: 采用问卷调查法,以中国移动广东分公司的253名员工为研究对象,考察心理契约破坏、领导成员交换与员工建言行为的关系,并检验领导成员交换在二者之间的调节作用。层次回归分析结果表明:(1)心理契约破坏与员工建言行为呈显著负相关;(2)领导成员交换与员工建言行为呈显著正相关;(3)领导成员交换显著调节心理契约破坏与员工建言行为之间的关系。当领导成员交换质量较佳时,心理契约破坏与员工建言行为之间的负向关系较弱。
Abstract: The firm’s innovation depends on employee’s initiative and creativity. As so, the study of employee’s voice behavior becomes increasingly important recently. Employee’s voice behavior is a kind of constructive, change-oriented communicating behavior which intends to improve the work ground. Employees often have ideas, information, and opinions for constructive ways to improve work and work organizations. Sometimes these employees exercise voice and express their ideas,information, and opinions; while other times they engage in silence and withhold their ideas, information, and opinions. Therefore, researchers and practitioners are most concerned about why employees do not speak up in organizations. So “how to stimulate employee’s voice behavior” has become one of the hottest topics of organizational behavior and business management at present. Existing literature on the influence factor of employee’s voice behavior research primarily focus on individual factors and organizational context. However, the research on explaining how different individuals or situation affect employee’s voice behavior is still not sufficient. Research shows that psychological contract breach plays a significant role in employee’s attitude and behavior. Based on the social exchange theory, we investigated the moderating role of leader member exchange played in the linkages between psychological contract breach and employee’s voice behavior in the context of Chinese organizations. A structured questionnaire was employed as the research instrument for this study. It consists of three scales designed to measure the variables of interest, namely psychological contract breach, employee’s voice behavior and leader member exchange. To avoid the Chinese people’s tendency of choosing the mid-point of the scale regardless of their true feelings or attitudes, all of the items on the survey were responded to on 6-point Likert scales which did not include a mid-point. Data were collected from 253 full-time employees of Guangdong Branch of China Mobile. Cronbach’s alpha coefficients for the above measures are from .85 to .89, showing good measurement reliability. Harman single factor test in this study indicates that common method biases is not serious. Hierarchical regression modeling was used to test the hypotheses proposed. Abstract: H2S作为NO、CO之后的第三个气体信号分子,在心血管和神经系统方面的显著效果引起了人们的关注。酿酒酵母Sch9同源于人类S6K1,可以调节细胞周期和寿命。一定程度内增加细胞内H2S的浓度和SCH9缺失均可延长动物寿命,同样 H2S和Sch9也参与了热量限制延长寿命的机制。为了研究酿酒酵母SCH9缺失是否影响其H2S代谢,我们用GYY4137和NaHS作为H2S供体,用醋酸铅试纸检测反应体系中H2S含量,以酿酒酵母SCH9缺失型菌株RCD398、RCD399和TS120-2d为研究对象,探究SCH9基因缺失对其H2S代谢的影响。结果发现在SCH9缺失型菌株中,非热量限制和热量限制均下调其H2S的生成,也可下调其对外源H2S的代谢。由此推测酿酒酵母SCH9缺失既可以下调其H2S的生成,也可以下调其对外源H2S的代谢,这对酿酒酵母中H2S代谢的进一步研究奠定了理论基础。
Hydrogen sul?de (H2S) is the third endogenous signaling molecule after nitric oxide and carbon monoxide. Attention towards H2S has been increasing due to its signi?cant role in the cardiovascular and nervous systems. Saccharomyces cerevisiae Sch9 is homologous to human S6K1, which regulate cell cycle as well as life span. The SCH9 deletion and limited increase in the intracellular H2S can prolong the lifespan of animals. They both are also involved in the mechanism of caloric restriction to extend life.In order to study whether SCH9 deletion can affect the metabolism of H2S in yeast . GYY4137 and NaHS were used as H2S donors and lead acetate paper was employed for testing H2S in SCH9 deletion strains RCD398, RCD399 and TS120-2d.Results indicated that synthesis of H2S is negatively regulated by SCH9 deletion strains with or without caloric restriction. Similarly, catabolism of H2S were down regulated.Thus we speculate that SCH9 deletion decreased synthesis and catabolism of H2S in yeast, which laid a theoretical foundation for further study of H2S metabolism
基于输出反馈的非完整链式系统跟踪控制研究

Abstract: ?针对非完整链式系统设计了基于输出反馈的全局跟踪控制律.首先,利用时变坐标变换和非自治系统的级联控制方法构造了状态观测器;然后对于时变坐标变换以后的误差系统继续利用非自治系统的级联控制方法设计了输出跟踪控制律.区别于已有文献对于非完整链式系统跟踪控制问题的研究,设计得到的输出跟踪控制律放松了参考轨迹所必需满足的不趋于零条件或持续激励条件.结论表明在非完整链式系统跟踪控制问题的研究中,参考轨迹所必须满足的不趋于零的条件或者持续激励条件是不必要的.最后的仿真结果验证了所给控制方法的有效性.
基于线性矩阵不等式的链式系统跟踪控制律设计

Abstract: 针对非完整链式系统的跟踪控制问题,在被跟踪对象可指数收敛的情况下设计了全局K-指数跟踪控制律.首先通过一个时变坐标变换将原系统的跟踪控制问题转化为膨胀后误差系统的镇定问题;然后再充份利用误差系统内部的级联结构,将一个复杂系统的镇定控制问题转化为两个简单子系统的镇定控制问题.对比于作者早期研究结果中所要求的参考信号非指数收敛部分存在非零常数极限,本文在级联子系统控制律的设计中借助于线性矩阵不等式进一步放宽了参考信号所满足的假设条件,在不要求存在非零常数极限的情况下设计了全局K-指数的跟踪控制律,推广了早期已有研究结果.结论表明在非完整链式系统的跟踪控制问题研究中,早期文献所加的不趋于零条件或者持续激励条件是不必要的.文末的Matlab数值仿真研究验证了所给控制方法的有效性.
非完整移动机器人的迭代学习控制

Abstract: 首先针对迭代初态偏移期望初态的情况,利用构造期望轨迹的办法给出了基于相对阶的迭代学习控制算法,然后借助于压缩映射原理与gronwallbellman不等式给出了算法收敛性的证明。最后将得到的迭代学习控制律应用于非完整移动机器人的跟踪控制问题。matlab仿真结果表明了所给控制算法的有效性。

Abstract: 为弄清杨柳煤矿自燃突出煤层10414综采工作面采空区的自然发火规律,利用束管监测技术,采集采空区气体成分,以气体数据中能反映氧化环境和漏风强度的O2浓度及能反映煤自燃氧化进程的CO浓度作为判定指标划分采空区自燃危险区域,通过对气体数据的整理分析,并利用Surfer软件绘制采空区O2浓度等值线与CO浓度三维分布的耦合图形,圈定采空区富氧区与高温区的耦合区域,确定了采空区煤自然发火危险区域。

Abstract: 网络组织治理是实现网络组织协同效应的充分必要条件,许多文献对此进行了深入研究。文章以协同的视角,从协同与网络组织治理的关系出发,分析了网络组织的协同动机和协同目标;总结了网络组织治理机制,并重点评述了关系治理和信任机制;从网络效率、资源配置和风险分担三个方面综述了协同对网络组织治理绩效的影响,对当前网络组织治理研究现状进行了评述并对今后的研究方向进行了展望。
